Your Culture Isn’t What You Say. It’s What Your People Experience.

Oomoosa Insights | Culture & Leadership

Most organisations have values. They appear on websites, in employee handbooks, on office walls and in presentations. Integrity. Respect. Excellence. Collaboration. Innovation. The words themselves aren’t the problem but the real question is: Do your people experience those values in the way the organisation actually operates?

Because culture isn’t created by what an organisation says. It’s created by what people experience repeatedly.

Culture lives in the everyday

Culture shows up in the small moments. How does a manager respond when someone makes a mistake?

  • What happens when an employee challenges a senior decision?
  • Who gets promoted?
  • How are difficult conversations handled?
  • Are people encouraged to speak honestly?
  • What happens when performance falls short?
  • How does the organisation behave under pressure?

These experiences tell employees far more about an organisation’s culture than a values poster ever will.

The gap between stated and lived culture

An organisation might say: “We value collaboration.” But if employees are rewarded solely for individual performance, collaboration may not actually be encouraged.

An organisation might say: “Our people come first.” But if workloads are consistently unsustainable and employees don’t feel heard, people will experience a very different message.

An organisation might say: “We encourage innovation.” But if every mistake is punished, employees quickly learn that the safest option is to do nothing differently.

This creates a gap between stated culture and lived culture and that gap matters.

Culture is shaped by leadership

Leaders have an enormous influence on culture because people pay attention to what leaders actually do.

Employees watch:

  • What leaders prioritise
  • What they tolerate
  • What they reward
  • What they challenge
  • How they communicate
  • How they treat people
  • How they behave when things go wrong

The strongest culture isn’t necessarily created by having the most impressive values. It is created when leadership behaviour consistently reinforces those values.

So how do you know what your culture really is?

Start by asking your people. Not: “Do you like our company culture?”

Ask better questions.

“What happens when someone disagrees with a senior leader?”

“What behaviours are rewarded here?”

“What behaviours are tolerated even though they shouldn’t be?”

“Do people feel safe raising concerns?”

“What does good leadership look like in this organisation?”

“If you could change one thing about how we work together, what would it be?”

The answers can be revealing. They show the difference between the culture an organisation intends to create and the culture people actually experience.

Culture doesn’t need to be perfect

Every organisation has challenges. The objective isn’t to create a perfect workplace where everyone agrees all the time. The objective is to create an environment where people understand:

What matters.

What is expected.

How decisions are made.

How people should treat one another.

How success is defined.

And importantly, where leaders are prepared to examine whether their own behaviour is helping or hindering that environment.

The opportunity

Culture is not fixed. It can evolve. But meaningful cultural change rarely comes from changing words on a wall. It comes from changing behaviours, leadership practices, systems, structures and everyday experiences.

That is why culture should be treated as an organisational capability not simply an HR initiative.

At Oomoosa, we believe organisations perform at their best when people understand their purpose, feel equipped to contribute and have the environment to thrive.

What does your culture say about your organisation?

More importantly: What does it make your people feel?
